AI招聘系统特征对求职者接受意愿的影响: AI理解水平的调节作用

本文考察AI招聘系统特征如何影响求职者及潜在申请人对AI介入招聘程序的接受意愿。基于信号理论、组织公平理论和技术接受模型,研究将算法透明性、数据使用公平性、人机协作保障和岗位相关性界定为申请人可感知的程序性信号,检验四类特征对公正性认知与感知有用性的影响及二者对接受意愿的影响,以及AI理解水平对算法透明性作用路径的调节作用。基于702份有效问卷,采用SPSS 25.0和AMOS 24.0进行信效度检验、结构方程模型和层级回归分析。结果表明,四类系统特征均显著提升公正性认知;算法透明性、数据使用公平性和人机协作保障显著提高感知有用性,而岗位相关性对感知有用性的直接影响不显著。公正性认知和感知有用性均正向影响AI招聘接受意愿,且公正性认知作用更强;AI理解水平显著强化算法透明性对公正性认知和感知有用性的影响。研究说明,申请人对AI招聘的接受并非单纯源于技术偏好,而是在程序公正、功能价值和信息可理解性综合评价基础上形成的态度。
